Deb&#8217;s reaction is immediately counterintuitive: the majority of people are not as advanced as they think their peers are. When she has run training cohorts and asked participants to self-identify their skill level, people who called themselves intermediate frequently could not answer basic questions once the session started. In a brand-new technology moving this fast, the benchmarks for beginner, intermediate, and advanced are entirely self-referential. <\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Her frame for where we are is 1997, opening Netscape for the first time and seeing Amazon.com as a page of hyperlinks to books. Nobody was behind then. Nobody is behind now. If you have even passing curiosity about these tools, you are ahead of most of the world. That reframe matters because the fear of being left behind is itself one of the biggest barriers to getting started, and the fear has been amplified by a media narrative that consistently focused on AI eliminating jobs without finishing the sentence: and creating new ones.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><\/p>\n\n\n\n<h3 class=\"wp-block-heading\" class=\"wp-block-heading\" id=\"the-four-buckets-and-why-the-biggest-one-is-the-problem\">The Four Buckets, and Why the Biggest One Is the Problem<\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">PwC&#8217;s report segments the workforce into four tiers. Frontrunners, the most AI-fluent workers who are building, coding, and running agents, are 14% of the workforce. AI Insurgents, active AI users with solid practical skills, are 18%. Indispensables, experienced workers with highly valued domain skills who lack AI fluency, are 12%. And the Engine Room\u2014the 56% majority\u2014includes workers who are either non-users or minimal users of AI, and who are responsible for keeping daily operations running.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Nick&#8217;s observation is that the executives and directors who have the time to explore AI and build fluency are largely in the top two tiers. The majority of people keeping the business running every day are in the Engine Room. For any organization that is serious about becoming AI-forward, the gap between where leadership is and where the operational workforce is represents a real structural problem. You cannot build an AI-forward organization if the majority of the people running it have not developed meaningful fluency.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Deb adds the organizational irony: companies are cutting training budgets while simultaneously demanding AI adoption. AI is useless without humans who know how to use it. The assumption that technical background determines AI fluency is wrong, and she encounters that assumption constantly when engaging with potential B2B clients who seem confused that an HR professional could be this effective with the technology. <\/p>\n\n\n\n<p class=\"wp-block-paragraph\">This reframe has a significant implication for who has the advantage in the AI era. Older workers\u2014particularly those with deep domain expertise, strong judgment, and developed interpersonal skills\u2014may be better positioned than younger AI-native workers who have not yet developed the critical thinking required to evaluate AI output. That judgment is built through years of domain experience, and it is not something a 23-year-old who has always had AI to lean on will have developed.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><\/p>\n\n\n\n<h3 class=\"wp-block-heading\" class=\"wp-block-heading\" id=\"why-ai-on-top-of-bad-processes-just-amplifies-the-problem\">Why AI on Top of Bad Processes Just Amplifies the Problem<\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">Deb&#8217;s most practically important point for organizational leaders is about implementation sequencing. Most companies are trying to drop AI on top of existing processes, existing data structures, and existing organizational silos, expecting the technology to paper over what is already broken. It does not work that way. AI is a mirror, and if your systems are a mess, AI will expand and spotlight that mess rather than fixing it. The companies reporting poor ROI from AI investments are, in many cases, the same companies that were told years ago their data structures needed to be fixed and chose not to invest in that work.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">The companies that will genuinely succeed with AI are the ones that pause first: that look at how work is actually done, examine the data and processes underlying it, and ask how AI could help them reimagine the work from the ground up rather than simply accelerating what already exists. I was an expert in talent supply chain, which is such a niche HR discipline that maybe only five or six professional services companies in the world practice it. Finding a job was pretty difficult. So I started using AI because I thought, well, if I can&#8217;t find a job, I need to figure out how to start a business. I had no idea how to start a business. So I started using ChatGPT \u2014 I call it Chatty G \u2014 to ask it how to go about starting one. What actually happened is that I had been in burnout for a very long time and didn&#8217;t realize it until a critical moment when my father passed away. I had been in partial hospitalization the year before. My first business coach said to me: you could hang up your shingle today with your Accenture background and have people paying you for HR consulting. But in 18 months you&#8217;d be burnt out and responsible for finding your own clients. The thought of that was frightening enough that I thought: I need to find what actually gives me energy. I was 55 at the time. My 401k was dwindling. I didn&#8217;t want to spend the next 20 or 30 years doing something I don&#8217;t really want to do. At 55. It blew the lid off everything. I suddenly realized how much of my life I had been masking \u2014 shoulders up around my ears, kind of faking my way through. At Accenture I always felt like I didn&#8217;t quite fit in but could manage it. That diagnosis made me realize: I&#8217;ve been masking for almost 30 years. What would it be like if I didn&#8217;t? So I started working with midlife women \u2014 I was laid off alongside about 19,999 colleagues, most of whom were women who had spent most of their careers there \u2014 and I felt like I needed to do something for them. My tagline in places other than LinkedIn is that I train women 40-plus how to make AI their biotch. Because in my world, AI is not a tech tool. It&#8217;s a language tool. In a brand-new technology, how do you determine how skilled you are? You can spend hours with these tools and still not be using them effectively. Where we are right now, I compare it to 1997 when I was at what was then Andersen Consulting and opened a Netscape browser and saw the Amazon website \u2014 just hyperlinks to books. That&#8217;s where we are with AI. Nobody is actually behind. If you have even the slightest curiosity and you&#8217;ve started looking, you&#8217;re already ahead of the curve. AI is absolutely useless without a human running it. The companies reporting poor ROI from AI investments \u2014 speaking as someone who was inside this machine for decades \u2014 a little part of me has schadenfreude. Remember when HR was telling you that your data structures needed to be fixed? Yeah. This is why. A lot of these leaders think they know what AI is and they have no idea. They think they can buy the expensive thing and install it like any other tech transformation. They think they can drop AI on top of crappy processes, crappy data, and crappy tools and it will magically work. AI is a mirror. If you already have crappy systems, AI is going to put a spotlight on them and expand them. The companies that are going to succeed are the ones that pause, look at how they&#8217;re doing their work, look at the humans doing the work, and then think: how could we reimagine this? As soon as I hear &#8220;soft skills,&#8221; I want to correct it to &#8220;power skills.&#8221; The ability to relate to other people, empathy, reading the room, accumulated judgment from years of experience \u2014 that&#8217;s exactly what you need to evaluate AI output and catch what the machine gets wrong. AI slop is such a problem because people take what the AI gives them and just use it, without realizing that AI is not a system of record like Workday or SAP. It is generating. It is making it up every single time, pulling the middle of everything. Unless you&#8217;re someone who has the judgment to read the output and go, &#8220;Hmm, that doesn&#8217;t look right,&#8221; you are going to get AI slop. I can spot AI-generated content almost immediately because my brain just \u2014 I get bored. There is no substance. It&#8217;s word salad made of business jargon arranged in an order that seems plausible based on the statistical average of what&#8217;s been on the internet. AI is based on data from the past. It cannot see the future. It cannot live in the now. Humans are the only ones that provide creativity, judgment, and context.
